A skill is more than a label.
Make room for the work, the context and the evidence behind someone’s capabilities.
Describe the work first
A profile says “data analysis”. The assignment needs someone to reconcile inconsistent workforce records and explain the result to a People team. Those descriptions are related, but they are not interchangeable.
Begin with the task and the setting. What tools are involved? How much independence does the work require? What would a useful result look like? A clearer question produces a more useful conversation about capability.
Keep different evidence different
A course shows that someone completed a learning activity. A project example shows work in a particular context. A colleague’s observation adds another perspective. None should silently stand in for all the others.
Record where the evidence came from, when it was gathered and what it actually supports. ESCO distinguishes skills in specific tasks from the broader ability to apply knowledge and skills independently. That distinction helps keep a profile grounded.
Treat a gap as a question
Missing evidence does not prove that someone lacks a skill. The work may not have been recorded, the language may differ or the person may have developed the capability outside their current role.
Ask for a relevant example before drawing a conclusion. Give people a practical way to correct their profile and explain the context behind it. Avoid compressing uncertain information into a precise looking score that hides what is unknown.
Use the record to support growth
For a new assignment, compare the work with the evidence and discuss what support would help. A person may be ready with a short introduction, a mentor or a supervised first task. The useful outcome is a practical decision, not a permanent label.
Review evidence when the work changes. A record that once described someone accurately can become stale. Keep the information relevant to its purpose and preserve the person’s ability to question it. Start with one team and use the conversation to improve the record.
